员工建言能提高工作绩效吗?建言采纳与自我效能感的作用 被引量:15

Does Employee Voice Behavior Enhance Job Performance? The Role of Job Self-Efficacy and Voice Endorsement

摘要 员工建言行为与其工作绩效之间的关系受到学者们的广泛关注。然而,现有的研究结论并不一致。本文基于社会认知理论,将建言采纳和工作自我效能感引入到分析框架中,考察员工建言行为与建言采纳的交互作用如何通过工作自我效能感影响工作绩效。以273名企业员工为样本,结果发现:(1)促进性建言和抑制性建言均与工作自我效能感呈正相关;(2)建言采纳正向调节促进性建言和工作自我效能感的关系;(3)工作自我效能感部分中介了促进性建言和建言采纳的交互项与工作绩效的关系。本研究丰富了员工建言行为影响工作绩效的内部机制和权变条件,对员工建言实践具有一定的启示意义。 The association between employee voice behavior and job performance has received considerable research attention. However, the conclusions have been inconsistent. Based on social cognitive theory, the current study attempts to explain this inconsistency by including voice endorsement and job self-efficacy in our theoretical framework, and investigating how employee voice behavior and voice endorsement interact to affect job performance through job self-efficacy. Using a sample of 273 employees, we found that: ( 1 ) both promotive voice and prohibitive voice positively related to job self-efficacy; ( 2 ) voice endorsement strengthened the relationship between promotive voice and job self-efficacy; ( 3 ) job self-efficacy partially mediated the interaction of promotive voice and voice endorsement on job performance. This study has enriched the underlying mechanism and contingent conditions of employee voice behavior - job performance link, and shed some lights ou voice management practice.
