医院管理实践对医生感知的医院履责状况影响研究

Effect of Hospital Management Practicing on the Public Hospital Physicians Perceived Fulfillment of Hospital Responsibilities

目的从医院组织行为入手,探讨医院医德医风和核心人力资源管理制度对医生感知的医院实际履责状况的影响。方法运用自行设计的问卷对我国东、中、西3省、直辖市9个地区的128所公立医院医生进行调查。结果层次回归分析显示,医德医风和核心人力资源管理制度对医生感知的医院履责状况的解释力非常显著,在控制了个体因素与医院地区级别之后,医院的医德医风与3大核心人力资源管理制度对医生感知的4大医院责任履行状况均具有显著的正向影响(P<0.001)。结论公立医院医德医风和核心人力资源管理制度是影响医生心理契约的重要组织因素。建议建立公正合理的薪酬制度,优化员工学习培训制度,加强医德医风建设。

Objective To evaluate the effect of public hospital medical practicing ethics and the core human resource management on the public hospital physicians perceived fulfillment of hospital responsibilities from hospital organizational behavior stand point. Methods Investigating physicians of 128 public hospitals in 9 districts located in 3 provinces among the east, central and west areas in China by using the self-designed questionnaire. Results Regression analysis showed that the explanatory power of the medical practicing ethics and the core HR management over the public hospital physicians perceived fulfillment of hospital responsibilities was very significant, with the control of the individual variables of the physician and the district and level variables of the hospital, there was significant positive effect of public hospital medical ethics and the three core HR management on the public hospital physicians perceived fulfillment of hospital responsibilities （P〈0.001）. Conclusion Public hospital medical practicing ethics and the core HR management were the important organizational behavior factors influencing the psychological contract of physicians. It was suggested to establish the fair and reasonable salary system, optimize the employee training system, and strengthen the construction of medical ethics.
