摘要
从团队学习行为视角出发,探索团队认同情境下知识型团队异质性特质及其交互效应对团队创造力的影响机制,构建异质性特质、团队学习行为与团队创造力的概念模型。运用层级回归分析方法,对71个知识型团队调研数据进行统计分析,研究结果表明:(1)不同异质性特质对团队创造力影响不同,知识异质性对团队创造力有着正向影响,价值观异质性对团队创造力有着负向影响;基于两者交互作用的异质性竞争负向影响团队创造力;(2)两种异质性特质通过团队学习行为提升团队创造力;(3)团队认同在两种异质性特质与团队创造力的关系中发挥不同的调节作用。
Based on team learning behavior perspective, this research explored the mechanism of the team heterogeneity on team creativity under team identity, and built a conceptual model. Hierarchical regression analysis was deployed to analyze the data survey from 71 knowledge teams. The results show that: (1)Knowledge heterogeneity has positive impacts on the team creativity, work value hetero- geneity has negative impacts on team creativity. The heterogeneity competition based on the interaction negatively affects team creativity. (2)Team learning behavior has mediated the impact of team heterogeneity and team creativity. (3)Team identity positively moderates the relationship between team heterogeneity and team creativity.
