摘要
在已有文献的基础上,将员工-工作(组织)匹配、情绪幸福与创新行为三者的关系纳入整体研究框架,探索三者之间的效应机制。研究表明:价值观匹配和能力-要求匹配对创新行为有显著正向影响,供给-需求匹配对创新行为有显著负向影响;价值观匹配和供给-需求匹配正向影响工作热情,能力-要求匹配负向影响工作沮丧。价值观匹配和供给-需求匹配均通过工作热情影响创新行为。其中,工作热情在供给-需求匹配与创新行为的关系中发挥遮掩效应。因此,企业在员工甄选环节需注重人与工作、组织的匹配,以激发员工工作热情,降低员工工作沮丧,进而促进员工创新行为。
On the basis of the previous literatures, the research takes the relationship of employee-environment fit and affection well- being at work as well as innovation behavior into the overall research framework to explore the mechanism of influence of affection well-being at work on relationship between employee-environment fit and innovation behavior. The results show that: (1)person-organization value fit and ability-demand fit have significant positive effects on innovation behavior, while supply-need fit has a significant negative impact on innovation behavior;, (2)person-organization value fit and the supply- need fit have significant positive influences on the enthusiasm at work, ability-demand fit has a significant negative influ- ence on the depression at work, and ability-demand fit has a significant negative influence on the depression at work;(3) person-organization value fit and supply-need fit affect innovation behavior partly through the enthusiasm at work. Whatls more, the enthusiasm at work has suppressing effect on the relationship between supply-need fit and innovative behavior. The enterprises should pay more attention to the value fit and the ability-demand fit in employee selection process, and appropriately meet the needs of employees so as to improve the staff's work enthusiasm, reduce employee frustration, and then promote innovation behavior of employees.
