摘要
目的:通过行为事件访谈法构建儿科医师胜任力模型并进行验证,实现卓越儿科医师人才培养路径的可测量可复制。方法:运用文献复习、行为事件访谈法,对北京儿童医院13位学科带头人进行访谈,将访谈结果能力分解、行为归类、行为提炼建立临床医师岗位胜任力模型,并发放胜任力问卷,运用统计学方法对绩效优秀和绩效一般的儿科医师进行胜任力模型验证。结果:根据行为事件访谈结果及统计学分析,构建了由善于学习、精于专业、有效沟通、认真负责、品德高尚、主动积极6项胜任要素组成的儿科医师胜任力模型,包含了21项核心的可供观察与评估的能力行为指标。结论:本研究构建的卓越儿科医师胜任力模型具有一定的代表性,可为卓越医师的标准化人才培养、培训、选拔、晋升提供参考。
Objectives: To build and verify competent model of the pediatrician through the behavioral event interviewing method and to achieve a measurable and reproducible way for excellent pediatrician training. Methods: Literature review, the behavioral event interview were used. 13 discipline team leaders in Beijing children's hospital were selected to have an interview. The interview results were divided into ability behavior of decomposition, classification, behavior and established clinicians post competency model. Staffs in the hospital were received a questionnaire survey. Statistical methods were used to validate competency models for pediatricians with excellent performance and performance in general. Result: According to the results of behavioral event interview and statistical analysis, a composed of six elements named learning capacity, professional, effective communication, high responsibility, excellent ethic and active action for pediatricians competency model has been established, which included 21 measurable index. Conclusions: The excellent model of pediatric physician constructed in this study can provide reference for standardizing excellent doctor's recruiting, training and promotion.
