工作资源对中小学教师工作投入的影响:工作要求的调节作用 被引量:3

The Effects of Job Resources on Work Engagement of Primary and Secondary School Teachers: Moderating Effects of Job Demands

摘要 以工作要求-资源模型为理论基础,采用工作投入等量表对260名中小学教师进行调查,探讨了工作要求对工作资源与工作投入关系的调节作用.研究结果表明:1)工作资源中的上级支持、同事亲友支持与工作回报维度均显著正向预测工作投入;工作要求中的学生不良行为和升学考试压力显著预测工作投入;2)工作要求中的升学考试压力分别在上级支持与工作投入之间、同事亲友支持与工作投入之间起调节作用.在高工作要求情形下,来自同事亲友的支持对于中小学教师的工作投入具有重要意义. Basing on the job demands-resources model,this study investigated 260 teachers from primary and secondary school with the work engagement scale,job demands scale and job resources scale. This study aimed to explore the moderating effects of job demands on the relationships between job resources and work engagement. The results showed that the subscales scores of superiors' support,relatives and friends ' support,and work rewards in job resources had significantly positive predictive effects on work engagement; the subscales scores of pupil misbehavior and the stress of entrance examinations in job demands significantly predicted work engagement. The stress of entrance examinations in job demands moderated the relationships between superiors ' support and work engagements as well as the relationships between relatives and friends' support and work engagement. In the case of high job demands,relatives and friends' support had important significance to the work engagement of primary and secondary school teachers.
