摘要
领导风格影响员工心理状态和工作行为。我国公务员的职业倦怠问题对传统的领导风格提出了挑战。论文探究了包容型领导风格对公务员职业倦怠的影响,并深入分析心理资本的中介作用。包容型领导风格分为三个维度:认可并培养员工、尊重并公平对待员工、理性包容员工的观点和失败。实证研究发现:包容型领导风格与公务员职业倦怠具有显著负相关;认可并培养员工对公务员消极怠慢和公务员成就感低落具有显著负影响,心理资本起完全中介作用;尊重并公平对待员工对公务员消极怠慢有显著负影响;理性包容员工的观点和失败对公务员职业倦怠没有显著影响。
Leadership has an effect on the employees' psychology and behavior. The burnout of civil servants in our country has challenged the traditional leadership. This paper studies the influence of inclusive leadership to the civil servants' burnout,with an intensive analysis on the mediation role of psychological capital. Inclusive leadership can be divided into three dimensions: recognizing and training employees,respecting and treating employees fairly,and tolerating employees' opinions and failures rationally. The empirical study found that: Inclusive leadership and the civil servants' job burnout has significant negative correlation: recognizing and training employees have significant negative influence on the civil servants' cynicism and low sense of achievement with psychological capital playing full mediation; respecting and treating employees fairly has a significant negative effect on civil servants' cynicism; tolerating the employees' opinions and failures rationally has no significant correlations.
