摘要
目的:考察企业员工工作不安全感在7个月期间与典型组织态度与个体健康结果变量间的因果关系。方法:采用两维度工作不安全感、情感承诺、离职意向、生理健康与情感耗竭等问卷对560名企业员工进行7个月间隔的两阶段纵向追踪问卷调查,并采用二元交叉滞后回归分析法对数据进行分析。结果:(1)相关分析表明,工作数量/质量不安全感与情感承诺、离职意向、生理健康、情感耗竭等均具有显著相关关系。(2)交叉滞后回归显示,在控制了前测的工作数量/质量不安全感以后,情感承诺与离职意向均可以显著预测工作数量/质量不安全感;在控制了前测生理健康及情感耗竭以后,仅工作质量不安全感可以显著预测生理健康与情感耗竭;交叉滞后回归还显示,工作数量不安全感与情感耗竭之间可能具有双向因果关系。结论:工作不安全感可以预测生理健康和情感耗竭,但情感承诺和离职意向则可能是工作不安全感的预测源。
Objective: To explore the causal relations of employees' perceived quantitative/qualitative job insecurity with some related organizational and individual variables. Methods: 560 Enterprise employees were recruited in a 7- mouth follow-up study. The causal relationship between quantitative/qualitative job insecurity and organizational commit- ment, turnover intention, physical health, emotional exhaustion was examined by cross-lagged regression analysis. Resuits: The results showed that: (~Quantitative/qualitative job insecurity were significantly related with organizational commitment, turnover intention, physical health, and emotional exhaustion; ②After controlling for quantitative job insecurity and qualitative job insecurity at time 1, cross lagged regression revealed that, organizational commitment and turnover intention at time 1 significantly predicted quantitative/qualitative job insecurity at time 2; after controlling for physical health, and emotional exhaustion at time 1, qualitative job insecurity predicted physical health, and emotional exhaustion at time 2; cross lagged regression also revealed that there was a bidirectional causality between quantitative job insecurity and emotional exhaustion. Conclusion: Job insecurity influences physical health and emotional exhaustion, while organizational commitment and turnover intention might be the predictors of job insecurity rather than its outcomes.
