摘要
[目的]探讨病人欺凌行为对护理人员组织认同与职业成功的影响,并阐释各变量间的作用关系及机制,为厘清病人欺凌行为的负面影响提供理论依据。[方法]选取哈尔滨市5所公立医院,采用方便抽样及系统抽样相结合的方法,应用病人欺凌行为量表、组织认同量表和职业成功量表进行问卷调查,运用描述性统计分析、Pearson相关性分析及多元线性阶层回归法分析和处理数据。[结果]病人欺凌行为对护理人员组织认同(β=-0.315,P<0.01)、职业成功(β=-0.253,P<0.01)具有显著的负向预测作用,护理人员组织认同(β=-0.221,P<0.01)在病人欺凌行为和职业成功之间扮演部分中介效应。[结论]病人欺凌行为制约护理人员形成组织认同感,从而不利于其实现主观职业成功感知。
Objective:To explore the effect of patient's bullying behavior on the organizational identity and career success of nursing staff,and to explain the relationship and the mechanism between the variables,in order to provide a theoretical basis for clarifying the negative impact of patient's bullying behavior.Methods:Five public hospitals in Harbin city were selected by using a combination of convenience sampling and systematic sampling.The nurses were investigated by Patient's Bullying-Behavior Scale,Organizational Commitment Scale,and Occupational Success Scale.Descriptive statistical analysis,Pearson correlation analysis,and multiple linear class regression method were used to analyze the data.Results:Patient's bullying behavior had a significant negative predictive effect on nurse's organization identity(β=-0.315,P〈0.01)and career success(β=-0.253,P〈0.01).The nurse's organization identity played a partial mediating effect between patient's bullying behavior and nurse's career success(β=-0.221,P〈0.01).Conclusion:Patient's bullying behavior restricted the nurses to format the organizational identity,and it was not conducive to the realization of subject career success perception.
