领导对下属创造力的影响路径

On the Influence of Leadership on Followers' Creativity

摘要 创造力已经成为组织创新及竞争优势的重要来源。研究显示领导行为能够影响下属的创造力,作为目前领导行为的新兴研究热点,公仆型领导的内涵和特征有其特殊性,探讨公仆型领导对下属创造力的影响路径存在理论和实践意义。研究发现,公仆型领导主要通过以下路径影响下属创造力:首先,公仆型领导可以直接对下属创造力产生正向影响;其次,公仆型领导通过影响下属的组织认同和创造力自我效能感进而对下属创造力产生正向影响,一方面,公仆型领导提升下属的组织认同,使下属与组织组成利益共同体,自动自发地贡献自己的创造力;另一方面,公仆型领导增强下属的创造力自我效能感,使下属对自身创造力产生更多自信,最终激发创造力。最后,针对上述路径提出了一些可操作性的管理建议。 Creativity has already become the important resources for the organizations' innovation and competing advantages. The studies show that the leaders' behaviors can influence the followers' creativity. As the new-emerging research hotspot of current leaders' behaviors, there is particularity in the connotations and features of servant leadership. The theory and practical significance in influencing path of servant leadership to their followers are discussed. The study shows that servant leadership influences their followers' creativity in the following ways: at first, servant leadership can make the positive effects to followers; then, servant leadership has the positive effects to followers' creativity by influencing their organizational identity and creative self-efficacy. On the one hand, servant leadership boosts staff's organizational identity and make the followers form the interest community with organization,so they will contribute their creativity spontaneously; on the other hand, servant leadership boostsfollowers ' creative self-efficacy to make them feel more confident about their own creativity, so the creativity can be inspired. Finally,some operative managing suggestion is put forward according to the above methods.
