摘要
将服务型领导引入到我国政府部门管理领域,探讨服务型领导对一线公务员的群众导向组织公民行为的影响机制及边界。根据社会交换和社会认同理论,提出2个中介变量——下属对领导忠诚和领导—下属关系来解释服务型领导对公务员群众导向组织公民行为的影响;以此为基础,进一步假设权力距离会负向调节服务型领导与对领导忠诚、领导—下属之间的关系。通过对我国政府部门211名公务员及直接领导3个阶段调查,结果总体上支持研究中的理论假设。
This study extends the scope of servant leadership research and provides evidence for arguments that servant leadership matters in the public administration department in China. From the perspectives of social exchange and social cognitive,this study hypothesizes that servant leadership positively influences civil servants' people-oriented OCB,and this influence is mediated by supervisor-subordinate Guanxi and loyalty to Supervisor. In addition,moderated paths that power distance which civil servant perceived weaken the direct effect of servant leadership on loyalty to supervisor and its indirect effect on people-oriented OCB are also hypothesized. This study is conducted in public sector in Shanghai City,Jiangsu,Zhejiang and Hubei province in China,and the final matched sample includes 211 civil servants and their direct supervisors.The result supportes most of the hypotheses.
