摘要
企业师徒制是人力资源开发的有效工具,也是人力资源管理研究的重要主题。本文从社会学习、社会认同、社会交换、社会资本等理论视角回顾并分析了企业师徒制的中介机制。并且提出未来研究的三个新视角:第一,运用社会交换、社会资本理论研究师徒制的新趋势。如随着师徒"对子关系"改变和运用领导-成员理论,进一步深入剖析师徒指导网络;在中国文化情境中,以"关系"理论研究师徒二者类亲情交换关系;开始关注认知性社会资本的积极作用。第二,运用行为科学中的烙印效应解释导师对徒弟的积极影响;从积极心理学视角探讨企业师徒制与人文福祉的关系;最后,以社会影响理论解析师徒交互的动态过程。
The enterprise mentoring is not only an effective tool for human resource development,but also an important subject for human resource management research. From the perspectives of social learning,social identity,social exchange and social capital,this paper reviews and analyzes the mediating mechanism of corporate mentoring systems. The paper proposes new perspectives for future research as follows. First,by using new trends of social exchange and the social capital theory,such as mentoring "mentor "change and use of the leadership-member theory,the paper expands in-depth analysis of the mentoring network. In Chinese cultural context,the "guanxi "theory,which initially researches master and apprentice interactions within close family relationships,is refocused on the positive role of cognitive social capital. Second,the paper explains the positive influence of the mentoring on the protégé by using the imprinting effect of the behavioral science theory and explores the relationship between mentoring and human welfare from the perspective of positive psychology. Finally,the paper analyzes the dynamic process of mentoring interaction by using the social influence theory.
