变革型领导与知识型团队绩效关系研究:心理资本及组织公平感的中介作用 被引量:26

摘要 变革型领导能使组织适应环境变化的需求并能让下属意识到自己所承担责任的价值所在,促使其达到高于期望度的组织利益目标。因此研究变革型领导与团队绩效结果变量的微观机理进而提高团队绩效成为研究热点。以高新技术企业知识型员工为对象的研究发现,心理资本在其感知下的变革型领导与团队绩效关系中起部分中介作用;员工的程序公平感知正向调节心理资本对变革型领导与团队绩效的中介作用;而员工的分配公平感知在变革型领导与团队绩效关系中不起任何调节作用。 Reform-oriented leader is able to urge the organization to adapt to the requirement of environmental changes and to promote his subordinates to realize the value of their duty.An investigation toward knowledge personnel of high-tech enterprises find that psychological capital partly plays a medium role for the relation between reform leader and team performance;the personnel's sense of procedural justice positively regulates the medium effect of reform leader and team performance;the personnel's sense of distribution justice plays little role in regulating the relation between reform leader and team performance.It is necessary for Chinese enterprises to develop personnel's psychological capital so as to gain sustainable competitive advantage in human resources by creating a fair-minded environment.
