基于组织认同视角的包容性领导与员工敬业度关系研究 被引量:18

Research on the Relationship between Inclusive Leadership and Employee Engagement:Based on an Organizational Identification Perspective

摘要 基于组织认同视角,探讨了包容性领导对员工敬业度的影响机制和边界条件。研究结果表明,包容性领导正向影响员工敬业度,其中组织认同起部分中介作用;员工的自我监控调节了包容性领导与员工组织认同之间的关系,自我监控水平越高,包容性领导与员工组织认同之间的正向关系越弱。研究结果为进一步深入理解包容性领导与员工敬业度的关系提供了新的理论视角。 From the perspective of organizational identification,this study explores the influence mechanism and boundary condition of inclusive leadership on employee engagement.Research results showed that:inclusive leadership was positively related to organizational identification,organizational identification was positively related to employee engagement;inclusive leadership was positively related to employee engagement and organizational identification partially mediated the relationship between inclusive leadership and employee engagement.Employee's self-monitoring attenuated the relationship between inclusive leadership and organizational identification,such that the higher the level of employee's self-monitoring was,the weaker the positive relationship between inclusive leadership and organizational identification was.This study contributes to a new perspective on understanding the relationship between inclusive leadership and employee engagement.
