应用型高校大学英语教师职业发展生态分析和自改革蝶化路径设计

摘要 高质量的师资队伍是应用型高校进行内涵式建设的关键因素。大学英语教师面临课时量大、学分压缩、学术失语、职业倦怠等困境,处于教育生态中的不良地位。应用型高校和相关部门应重组管理架构、搭建学习平台、修订教师评价体系、建设职业发展文化来优化外部生态环境;大学英语教师作为生态主体则需提高自身职业生态意识、结合校本客观定位职业锚、自改革提升职业胜任力,最终构建教师个体-高校组织动态契合的职业发展蝶化模型,以期达到双方持续受益的教育生态良性循环。 High-quality teaching staff are the key factor of internal development of application-oriented uni versities. College English teachers are in a bad position in the education ecology due to the compression of English credits, academic aphasia and job burnout. It is necessary for the universities and the relevant de partments to reorganize the management structure, set up the learning platforms, revise the teacher evalu- ation systems and construct the career development culture to optimize the external ecological environment. College English teachers should improve their own occupational ecological consciousness, combine the school-based objectives with their own positioning anchoring, reform and improve their pro fessional eompetence, and finally build up the dynamic model beneficial for both the individual teacher and the application-oriented university, so as to achieve a sound cycle of educational ecology.
