摘要
针对当前高校教师绩效存在的问题,本文在教师问卷调查分析基础上,探讨激发教师当责行为是否有助于提高教师绩效,分析环境因素和个体因素对教师当责行为与工作绩效关系的调节作用。研究发现:高校教师个体当责行为各维度对工作绩效有显著提升作用;高校教师教学绩效相较于科研绩效更易受到外部因素影响;环境因素比个体因素对当责与工作绩效关系的影响更重要。为此,高校应从构建权责明晰的制度体系,营造担当尽责文化;优化教师合同制管理,强化委托人权利作用;明确任务内容澄清,重视工作结果反馈等方面制定高校教师绩效提升策略。
Concerning the existing shortcomings of college teachers" performance evaluation, based on the questionnaire of 58 universities and 509 teachers nationwide, this paper discusses whether inspiring teachers" individual accountability behavior benefit to improving teachers'performance, furthermore, we analyze environmental factors and individual factors which can affect the relationship between the teachers" accountability behavior and the performance. Our study finds that all the dimensions of college teachers" individual accountability behavior have significantly improved effect on performance, and performance of colleges" teachers teaching can be affected by more external factors, what's more, the environmental factors place more influence than the individual factors. Finally, we proposed the advices that university should improve the policy system, create a culture of accountability and optimization of teacher employment system. We also claim that the colleges should strengthen the rights of teachers, clearly identify tasks, and improve information feedback mechanism to enhance the performance.
