摘要
本文以保险企业核心员工为研究对象,采用问卷调查,对影响保险企业核心员工忠诚度的主要因素、其忠诚度对绩效的影响进行实证分析,由此为保险企业在提高核心员工忠诚度的决策提供重要依据。实证研究表明,保险企业核心员工的忠诚度对其绩效有正向影响,通常忠诚度越高的核心员工,其工作绩效也越高。其忠诚度受企业氛围、感情归属、薪酬福利、工作条件、发展空间、责任意识、领导风格、外部机会等的显著影响,其中,薪酬福利和感情归属两个因素作用明显。对员工特征的实证研究表明,性别对忠诚度及绩效的差异影响不显著,学历、年龄、婚姻状况、工作岗位在一定程度上具有差异影响,工作年限则有显著差异影响。
This paper investigated the influencing factors for core staff loyalty and its impacts on performance in in- surance enterprises, using the sampling data, thus providing important basis for the decision - making to improve the core staff loyalty. The empirical study showed that the insurance enterprise core staff loyalty had a positive effect on its performance, usually the higher loyalty of core staff would result in better performance. Many factors had signifi- cant influences on core staff loyalty, such as office atmosphere, feeling of belonging, salary and welfare, working con- ditions, career development opportunities, sense of responsibility, leadership style, external opportunities and so on. Salary and welfare had the greatest impact, followed by feeling of belonging. Personal characteristics of core staff, such as gender, did not have significant influence on loyalty and performance, but age, education, marital sta- tus ,job position were ,to different extents ,influencing factors of loyalty and performance, and length of service was a significant differentiating factor.
