摘要
领导-创造力关系受到研究者的广泛关注。然而,鲜有研究跨层次分析领导心理资本对员工创造力的影响。本文整合社会学习理论、社会信息处理理论,构建了领导心理资本对员工创造力的跨层次影响模型,以102个领导-员工配对团队为研究样本,对研究假设及影响路径进行了实证检验,揭示了两者关系中的关键中介机制和调节机制。研究结果表明:(1)领导心理资本分别与员工心理资本、员工创造力具有正相关关系;(2)员工心理资本在领导心理资本与员工创造力关系间起到完全中介作用;(3)领导心理资本对团队信任产生显著的正向预测效果,且团队信任跨层次调节员工心理资本与员工创造力的关系。
The study of the relationship between leadership and creativity becomes highly popular among researchers. However, few studies have been conducted to investigate the effects of leader psychological capital on follower creativity in cross level analysis. Synthesizing theories of social learning and social information processing, we examine the mecha-nism of the influence of leader psychological capital on follower creativity, in particular, the mediating role of follower psychological capital and the moderating role of team trust. Using the data gathered from a survey of 102 valid teams (leader-follower matched) , we have found that (1) leader psychological capital is positively related to follower psycho-logical capital and creativity respectively. (2)Fol lower psychological capital mediates the relationship between leader psychological capital and follower creativity. (3)Leader psychological capital is positively related to team trust, and team trust significantly moderates the relationship between follower psychological capital and creativity.
