高校青年教师职业认同感影响因素分析及对策建议 被引量:6

Analysis on the Influencing Factors of College Young Teachers' Professional Identity and Suggestions on Countermeasures

摘要 采用量表对882名高校青年教师进行问卷调查,考察高校青年教师职业认同感、组织创新氛围、核心自我评价三者的关系。结果表明:组织创新氛围、核心自我评价和教师职业认同感呈显著正相关;组织创新氛围可正向显著地直接预测教师职业认同感,同时又通过核心自我评价的中介作用对教师职业认同感产生间接的预测作用。为了提高高校青年教师的职业认同感,学校领导和组织应重视创新行为,为青年教师提供便利的创新通道;采用发展趋向的绩效考核,为青年教师指点迷津,挖掘他们的潜力;建立相互尊重、信任的组织创新氛围的团队。 Scales were applied to investigate 882 young college teachers, to find out the relations among young college teachers' professional identity, innovative organizational atmosphere, and core serf-evaluation. The results showed that innovative organizational atmosphere, core self-evaluation and teachers' professional identity are significantly positively related; and innovative organizational atmosphere can significantly directly predict teachers' professional identity, as well as indirectly predict teachers' professional identity through the intermediary role of core self-evaluation. According to the analyzed results, some suggestions are put forward to improve the professional identity of young college teachers. First, young college teachers' innovative behaviors should be treasured and relevant support should be provided for their innovation. Second, performance appraisal of development trend should be applied to explore their potentials. Third, innovative organizational atmosphere should be established based on mutual respect and trust.
