摘要
通过对天津地区395名留学归国人员的问卷调查,研究了留学归国人员的国内嵌入程度(在回国前与国内或来自于国内的组织和个人的互动联结程度)与其回国之后知识分享意愿和行为的关系。结果发现,留学归国人员的国内嵌入程度会显著地影响其知识分享的意愿,进而影响其知识分享行为。但留学归国人员工作团队内是否有其他留学归国人员会产生调节效果:团队中有其他留学归国人员时,留学归国人员国内嵌入与知识分享行为之间通过知识分享意愿的间接关系会较团队中没有其他留学归国人员时的关系弱一些。此外,积极的团队氛围会弱化留学归国人员知识分享意愿与知识分享行为之间的关系。
Using 395 questionnaires of returnees in Tianjin, this study investigates the psychological mechanisms underlying the effect of returnees' home-country embeddedness (which refers to the extent to which returnees were integrated in the workplace and other professional activities in their home countries while abroad) on knowledge sharing behavior. Findings show that returnees' home-country embeddedness increase knowledge sharing intention, which in turn result in the promotion of knowledge sharing behavior. And the presence of other returnees decreases the indirect relationship of home-country embeddedness and knowledge sharing behavior via knowledge sharing intention. Inconsistent with predictions, however, group climate that purely highlight friendship, fairness and cooperation attenuate the transition from knowledge sharing intention to actual sharing behavior
