摘要
基于角色理论,采用问卷法于苏南地区收集248份员工—领导配对样本,通过有调节的中介设计,探讨了在不同水平的角色清晰度下,员工感知到的领导建言期望通过建言角色认知对其建言行为的影响。结果发现:(1)员工感知到的领导建言期望可正向促进其建言行为的形成。(2)员工的建言角色认知可以正向预测其建言行为,并在员工感知到的领导建言期望与建言行为之间起到中介作用。(3)员工对自我的工作角色越清晰,其感知到的领导建言期望通过建言角色认知对建言行为的间接效应越强,反之则无显著影响。
This study planed to focued on employees' voice role perception and try to examine and theorize the relationship between perceived leader's voice expectation and voice behavior under different level of role clarity. We proposed that employees who were more clear about their work role might be more sensitive to the voice expectation reflected by their leaders(i.e. leaders' voice expectation) and then would be more likely to view and classify voice behavior as in-role(i.e. voice role perception), and in turn showed more voice behavior. In order to test hypotheses, we carried out a field study consisted of 248 employees with their matched leaders among several enterprises in Southeastern of China by questionnaire.The data analysis results revealed that perceived leader's voice expectation was positively related to voice behavior and voice role perception played a role of mediator between them, and role clarity intensified such positive relationship. The theoretical and managerial significance, as well as the limitations were also discussed at last.
