摘要
文章对247名员工及其领导进行了配对问卷调查,实证研究的结果表明:授权型领导对促进性建言和抑制性建言均有显著的正向作用;组织自尊在授权型领导对员工建言行为的影响中起部分中介作用;上下级关系在组织自尊对促进性建言影响中起负向调节作用,但在组织自尊对抑制性建言行为的影响中无调节效应;上下级关系负向调节组织自尊在授权型领导对促进性建言的中介效应,但不调节组织自尊在授权型领导对抑制性建言的中介效应。
This paper conducts a questionnaire survey to 247 employees and their leaders. The result of the empirical study shows that empowered leadership has significant positive effects on the promotive voice behavior and the prohibitive voice behavior; the organization-based self-esteem (OBSE) plays a partial mediating role in the effect of the empowered leadership on the employ- ees' voice behavior; supervisor-subordinate relationship plays a negative regulation role in the influence of the OBSE on the employ- ees' promotive voice behavior, but there is no regulation effect for the influence of the OBSE on the prohibitive voice behavior; super- visor-subordinate relationship negatively regulates the mediating effect of OBSE between empowered leadership and promotive voice behavior, but does not regulate the mediating effect of OBSE between empowered leadership and prohibitive voice behavior.
