西南地区乡村教师流动及流失意愿的影响因素分析——基于对云南省昆明市3区县1047位教师的调查 被引量:17

摘要 对云南省昆明市1047位乡村教师的问卷调查显示:其中30.7%的教师表示"一直有"流动及流失意愿,女教师、年轻教师、夫妻分居教师流动及流失意愿更强烈。对影响因素的探索性因子分析可知,乡村教师流动及流失意愿的五大影响因素,按重要性排序依次是:"孩子教育及家庭生活""工资待遇与工作负担""学校位置及交通、住房条件""学校管理与教学风气""社会氛围与工作环境"。因此,要留住乡村教师应重点关注青年教师的成长,在教师招聘与管理过程中加强人文关怀,调整教师的工资收入,保障教师住房及加强对学校的治理等。 A questionnaire survey has been conducted among 1047 rural teachers in Kunming, Yunnan Province. It shows that 30.7 % of teachers "always" have the will to flow, and that female teachers, young teachers and husband-and-wife teachers who live apart have a stronger desire to flow. The result of factor analysis shows that there are five factors to influence teachers' will to flow. They are listed as follows in the order of importance : "children' s schooling and family life", "salary and workload" , "school location, transportation and housing condition", "school management and teaching atmosphere", "social atmosphere and working environment". Some suggestions are offered to make rural teachers stay and teach at schools in the countryside.
