摘要
研究从社会资本投资行为的视角探讨组织政治对员工职业发展的影响,构建了社会资本投资行为的中介作用和组织政治知觉的调节作用的系统化职业发展模型。通过对310名员工的调查数据对研究假设进行检验,结果表明:员工的政治技能正向影响其在社会资本方面的投资行为,并进一步影响了员工的职业发展,社会资本投资行为在政治技能与员工职业发展之间起到完全中介作用。研究还发现,组织政治知觉对政治技能与社会资本投资行为之间起到调节作用,员工的组织政治知觉高时,高政治技能的员工对社会资本的投资更为积极。
From the perspective of social capital development, the paper studies organizational politics' impact on the employees' career deyelopment, and proposes the construction of employees' career development model, which includes the mediating role of social capital development behaviors and the moderating role of perception of organizational politics. In total, a sample of 310 employees from five high-tech enterprises confirms our hypotheses. Results shows that political skills have significant positive influence on an employees' social capital development, and has further influence on employees' career development. That means social capital development acts as a mediator between political skills and employees' career development. The paper also confirms that perception of organizational politics moderated the relationship between political skills and social capital development, when employees with high political skills feel the organizational political climate is strong, he or she will pay more attentions on social capital development behaviors.
