摘要
目的构建基于ICU护理管理者岗位胜任力指标。方法结合文献检索、半结构深入访谈初步拟定指标条目,经二轮德尔菲专家咨询法构建胜任力指标和权重赋值。结果确立ICU护理管理者岗位胜任力指标,包含3个一级指标,9个二级指标,32个三级指标。3个一级指标根据权重依次为管理能力、知识技能和个人特质。二轮专家咨询积极系数分别为90%,85%;专家群体权威系数值分别为0.842、0.787;二轮一级指标、二级指标咨询结果专家意见协调系数分别为0.553、0.356和0.431、0.240。结论该胜任力指标构建研究对ICU护理管理者的选拔、考核、发展提供依据。
Objective To develop an evaluation index system of nursing managers in the intensive care unit (ICU). Methods Based on literature review and semi- structured in-depth interviews, delphi method was used to establish the index of system and assign weight for each index. Results The final evaluation index system of nursing managers in ICU contained 3 first-class indexes, 9 second-class indexes and 32 third-class indexes. The 3 first-class indexes included management ability, knowledge and skills, and personal qualities. In the second round of delphi method, the positive coefficients of expert consultation were 90% and 85% respectively; authority coefficients of expert group were 0.842 and 0.787 respectively; The coordination coefficient of expert opinion about the first- and the second- class indexes were 0.553, 0.356 in the first round, and 0.431, 0.240 in the second round respectively. Conclusion The results of this study will be able to support the selection, assessment and development of nursing managers in ICU.
