摘要
研究于长三角地区收集387份企业员工——上级的分时段配对样本,构建以进谏效能感为中介的员工进谏行为形成机制模型。结果发现,员工的个人权力感与其进谏行为成正相关,进谏效能感起中介作用,并受到独立型自我建构的正向调节以及依赖型自我建构的负向调节。当个体拥有高水平的独立型自我建构或较低水平的依赖型自我建构时,进谏效能感对进谏行为的促进作用增强,并且员工的个人权力感通过进谏效能感对进谏行为的间接效应也增强。
Drawing on the situated focus theory power, thecurrent research hypothesizes the speaking-up effica-cy as a mediator of the relationship) between personal sense of power and employee speak-up. Further, we propose that self-construal moderates such mediation relationship. Survey results based on 37 employees and their leaders from Shanghai,Jiangsu and Zhe-jiang Province confirmed that employees, personal sense of power is positively related to their speak-up behaviors through speaking-up efficacy. In addition,the moderated-mediation analysis indicated that the mediation effect of speaking-up efficacy is stronger when the employee owns a high level of independent sel-construal or a low level of interdependent self- construal. Finally, implications and limitations were discussed as well.
