摘要
本文以跨国公司的回任人员为研究对象,分析了导师制对知识转移的影响,构建了一个有调节的中介作用模型,探讨了工作适应及主观幸福感在导师制与知识转移之间所起的中介效应和调节效应。220位回任人员的实证研究结果发现:导师制对工作适应具有显著正面影响,工作适应对知识转移具有显著正面影响,同时工作适应在导师制与知识转移之间起部分中介作用;主观幸福感在导师制与工作适应之间起调节作用,且主观幸福感越强,工作适应在导师制与知识转移之间所起的中介效应就越强。
Repatriates in multinational corporation as study object,the impact of mentoring on knowledge transfer is analyzed,a moderated mediation model is established,and the mediating role of work adjustment as well as the moderating role of subjective well-being in the relationships of mentoring with knowledge transfer is discussed. Results based on a sample of 220 repatriates reveal that: mentoring has significant positive effect on work adjustment,and work adjustment has significant positive effect on knowledge transfer. In the meanwhile,work adjustment plays a partial mediation role in the relationship between mentoring and knowledge transfer. The findings also indicate subjective well-being plays a moderation role in mentoring and work adjustment,and moderates the effects of mentoring on knowledge transfer via work adjustment,such that the effects are stronger when subjective well-being is high rather than low.
