摘要
组织中不道德行为的研究极其广泛,但对于员工为维护组织当前利益而做出的不道德亲组织行为的实证和理论研究却不多见,更少有文献探讨员工稳定的个体特征对其不道德亲组织行为的影响。本研究应用调节焦点理论,基于307名企业员工的问卷调研数据,运用层次回归分析法,探讨了未来关注对不道德亲组织行为的影响,并检验了这一关系中促进型调节焦点的中介作用和感知市场竞争强度的调节作用。结果表明:(1)未来关注能显著降低员工不道德亲组织行为;(2)促进型调节焦点在未来关注和员工不道德亲组织行为之间起中介作用;(3)感知市场竞争强度正向调节促进型调节焦点和员工不道德亲组织行为的关系。本研究丰富了不道德亲组织行为的影响因素和内部机制的研究,对企业管理者采取针对性措施管控员工的此类行为具有一定启示意义。
Based on the survey data of 307 employees, using hierarchical regression analysis, this paper explores the effect of the future focus on employee unethical pro-organizational behavior, and examines the mediation role of promotion focus and the moderation role of felt inter-organizational competition. The results show that future focus significantly reduces employee unethical pro-organizational behavior; promotion focus plays a mediating role between future focus and employee unethical pro-organizational behavior; felt inter-organizational competition positively moderates the relationship between promotion focus and employee unethical pro-organizational behavior. This study enriches the related research of unethical behavior in organizations, and helps enterprise managers to adopt targeted measures to effectively manage the unethical pro-organizational behavior in organizations.
