摘要
通过276份领导与员工配对样本的问卷调查,从社会认知理论角度,分别探讨领导谏言反应在员工谏言行为同员工谏言效能感和情感承诺两个变量之间的中介作用,并分析了领导权力感知在其中的调节作用。研究结果表明,员工谏言行为对员工谏言效能感及情感承诺有正向影响,领导谏言反应有显著的中介效应。此外,领导的权力感知在员工谏言行为与领导谏言反应之间有显著的调节作用;领导权力感知与员工谏言行为的交互作用对员工谏言效能感有显著影响,但对情感承诺的影响不显著。
This research is based on social cognition theory with data from a sample of 276 subordinate-supervisor dyads, starting from the employee advice which is on the action level. Supervisors' response to voice is taken as mediator, and voice efficacy and affective commitment as the dependent variables, and the sense of power as the moderator variable. The results show that the employee voice behavior has a positive influence on voice efficacy and affeetive commitment, the role supervisors' response to voice has a significant mediation effect. The interaction of supervisor's sense of power and employee voice behavior has a positive influence on voice efficacy, and it doesn't have a positive influ- ence on affective commitment.
