摘要
本文使用包含3516个样本的抽样调查数据对特岗教师留任意愿的影响因素进行研究,Logistic回归分析结果显示:考核的科学与公正性、学校文化认同度、主观幸福感、地域融入对其留任意愿有显著的正向影响;是否为应届生、周围特岗教师离职的多少、工作量、期望与实际收入的差距、职业倦怠对之有显著的负向影响。基于该研究结果的讨论提出,为促进特岗教师的留任,需要通过对教师专业发展提供强有力的支持提升特岗教师的幸福感,降低职业倦怠水平;为特岗教师创造公正、融洽的制度与文化环境;为教师"减负",适当改善教师待遇。
This research used a sample of 3561 special-post teachers to explore the factors that influence their intention to retain in rural areas. A logistic regression analysis find that reasonability of teacher evaluation,school culture identity,subjective well-being,and local culture adaption have a positive influence on their intention to retain in rural areas,while whether teachers were fresh graduate when he/she get the special-post teaching position,whether there are a lot of specialpost teachers around them left the teaching position,workload,the gap between expected and real salary,and burnout have a negative influence on it. Discussion following this result recommends that there is an urgent need to give strong support on teacher development,create a justice and harmonious institutional and cultural environment,and release teachers' workload as well as improve teachers' compensation.
