受控动机理论视角下的员工感知信任及其影响研究 被引量:13

摘要 基于控制型激励的研究视角,以华南地区7家企业的189位员工为样本,通过探析员工被信任感与强制性组织公民行为的关系,对感知上司信任如何通过义务感知诱发强制性组织公民行为进行了研究。研究发现,被信任感能够预测员工的强制性组织公民行为,变相成为制型手段,感知义务为中介变量,员工的感知组织自尊能够显著调节被信任感与感知义务之间的关系。研究结论表明,对被信任感的不信任在企业管理实践中是一个被忽略的悖论现象。 Based on the sample of 189 employees from seven companies in South China,this paper explores the relationship between employees' perceived trust and compulsory organizational citizenship based on the research perspective of control-based incentives.The research found that perceived trust can predict the employee's compulsory organizational citizenship behavior,which is disguised as a control tool.Perceived obligation is taken as the mediating variable,and employee's perceived organizational self-esteem can significantly moderate the relationship between perceived trust and perceived obligation.Research show that distrust of trust is a neglected paradox in reality.
