摘要
合理的教师流动对于促进教师专业发展、提高独立学院办学水平、促进独立学院可持续发展具有重要的意义。通过调查分析和深度访谈发现,独立学院教师群体中,女性和硕士研究生占多数、教师整体比较年轻、职称偏低,且面临工资偏低、经济压力大、工作负担重、职位不稳定等诸多问题。其中,独立学院教师队伍基本结构、科研能力、家庭情况、工资待遇、学院管理与考评对独立学院教师流动具有一定影响。但影响独立学院教师流动主要因素依次是工资待遇、个人发展期待、职务晋升等。对此,本研究分别从政策、制度、管理、待遇等不同层面提出了指导独立学院教师流动的具体建议。
Reasonable teachers' mobility is of great significance in promoting teachers' professional development,improving the education quality and sustainable development of independent colleges. Through investigation analysis and deep interview,it is found that the majority of the teachers in the independent college are young women and postgraduates,who face many problems such as low salary,high economic pressure,heavy workload and unstable position,etc. Many factors have certain influence on the flow of teachers,such as the basic structure of the teachers,scientific research ability,family situation,salary,the management and evaluation. However,the main factors are salary,personal development expectation and job promotion. This paper puts forward some specific suggestions on how to guide the flow of teachers in independent colleges from the aspects of policy,system,management and salary.
