组织公平和组织信任与组织公民行为——基于民营中小企业的实证研究 被引量:5

摘要 以江苏省民营中小企业员工为研究对象,通过问卷调查及层次回归分析等方法,发现江苏民营中小企业在组织公平、信任和组织公民行为之间均存在显著的相关性;组织公平、信任均对组织公民行为产生正向影响;信任在组织公平和组织公民行为之间存在着一定的中介作用。据此提出三项建议,首先重视提升员工的程序公平感,即要给予下属更多的关心,加强与员工的交流沟通,这样才能激发员工表现更高水平的组织公民行为。其次民营中小企业员工对组织的信任感知在很大程度上来自对企业领导的信任,其管理者应努力提高自身各方面的素质,树立起积极、公正的个人形象。第三民营中小企业内部员工之间相互认同度较低,倡导和营造和谐融洽的工作氛围,提高同事间的信任感知,将有助于提高民营中小企业员工对企业整体的信任感,从而更好的激发员工表现维护人际和谐的组织公民行为。 Reseach on small and middle-sized private enterprise's emploees of Jiangsu province,we fond some conclusion as follows by questionnaire investigate and regression analysis.Remarkable relevance's have been discovered among the three variables. The organizational justice and the organizational trust both have positive influences on OCB.The organizational trust has a certain intermediary function between organizational justice and organizational citizenship behavior.And then bringing forward three proposals, first we shouud attach great importance to enhancing the employees' sense of procedural justice.Secondly,managers of medium- small sized private enterprises should strive to improve the quality of their various aspects and to draw up a positive and impartial personal image.The third we should advocacy and create a harmonious working atmosphere,improve the perception of trust between colleagues, they would contribute to enhancing SMPE employees overall trust to better motivate staff maintain interpersonal harmony of organizational citizenship behavior.
