摘要 [目的]针对影响护理人员流失的相关因素,构建三级医院护理人员留职对策,以期为减少护理人员流失、稳定护理队伍提供参考依据。[方法]在查阅文献、小组讨论的基础上初步构建三级医院护理人员留职对策,采用 Delphi法对指标进行评价筛选。[结果]经过两轮咨询后,各专家意见趋于一致。两轮咨询有效问卷回收率分别为 96.97%、93.75%;专家权威系数分别为 0.834,0.836;一级、二级指标的变异系数分别为 0.085~0.162,0.085~0.164;指标的协调系数分别为 0.451,0.320(P<0.01)。最终确定由合理配置护理人力资源、优化护士工作环境、实施合理的薪酬激励、强化绩效管理、重视护士职业生涯管理、重视护理人员教育培训 6个一级指标组成的留职对策。[结论]三级医院护理人员留职对策构建合理,可为管理者提供政策建议。 Objective:To establish the strategies for nurses retention in third grade hospitals according to the related factors influencing the nursing personnel loss,in order to provide references for reducing the loss of nursing staff and stably the nursing team.Methods:The strategies for nurses retention in hospitals were preliminarily constructed through literature researches and panel discussions.The indexes were evaluated by Delphi method.Results:After two rounds of consultation,each expert opinion tended to be consistent.The recovery rate of the two rounds of effective questionnaires was 96.97%and 93.75%,respectively.The expert authority coefficient was0.834and 0.836,respectively.The variation coefficient of the first and secondary index was 0.085-0.162and 0.085-0.164.The coordination coefficient of the index was 0.451and 0.320,respectively(P〈0.01).Finally,the retention strategies for nurses retention in third grade hospitals were confirmed with 6parts:rational allocation of nursing human resource,optimization of nurses working environment,the implementation of reasonable compensation incentive,strengthening performance management,attaching great importance to the career management,attaches great importance to the nursing staff education training.Conclusions:The constructed strategies retention for nurses in third grade hospitals were reasonable.It could provide suggestions for managers.
