The Effect of Unethical Leadership on Hostile Climate and Unethical Behavior——The Moderating Role of Employees' Mindfulness

摘要 文章探讨了非伦理领导对员工职场敌对氛围感知和非伦理行为的影响。以社会学习和社会信息加工理论为基础,将敌对氛围感知作为非伦理领导和员工职场非伦理行为的中介变量,将员工正念作为调节变量,提出一个中介调节模型并进行了实证检验。研究结果表明:非伦理领导正向影响员工敌对氛围感知,并借其中介作用对非伦理行为产生影响;员工正念水平的高低会调节敌对氛围感知与非伦理行为的关系,员工正念水平越高,敌对氛围感知与员工职场非伦理行为之间的正向关系就越弱。 This paper examines the effect of unethical leadership on employees' perceived hostile climate and unethical behavior. Drawing upon the current literature of social learning theory and social information processing theory,the paper proposes a moderated mediating model with the perceived hostile climate as a mediator of the relationship between unethical leadership and unethical behavior and with the employees' mindfulness as a moderator,and makes an empirical test. The research results indicate that: The unethical leadership positively influences employees' perceived hostile climate,and then influences the unethical behavior with the help of its mediating role; Employees' mindfulness moderates the relationship between perceived hostile climate and unethical behavior. The higher the level of employees' mindfulness,the weaker the positive relationship between perceived hostile climate and unethical behavior.
