摘要
为进一步探究组织职业生涯管理实践对促进知识型员工职业成长的作用机制.文章以362份浙江地区制造业企业知识型员工的调查样本数据为基础进行回归分析.结果表明:组织职业生涯管理对组织支持感和员工职业成长均产生正向影响,组织支持感在组织职业生涯管理和职业成长之间起部分中介作用.其中组织支持感在组织职业生涯管理对职业成长的职业目标进展、职业能力发展之间起部分中介作用,在组织职业生涯管理的职业指导对职业成长的组织回报增长的影响中不起中介作用.
In order to further explore the role of organizational career management practices in promoting career growth of knowledge-based workers,this paper conducted a regression analysis based on 362 samples of knowledge workers in manufacturing enterprises in Zhejiang Province. The results show that organizational career management has a positive impact on perceived organizational support and employee career growth,and perceived organizational support plays a partial intermediary role between organizational career management and career growth. Among them,perceived organizational support plays an intermediary role in the impact of organizational career management on career goals progress and professional development,but it does not play an intermediary role in the impact of career guidance on the growth of organizational returns.
