领导-下属志愿服务行为的传递效应:志愿服务激情的中介作用与情绪枯竭的调节作用

The Trickle Down Effect of Volunteering in Leader-Follower Dyad: The Mediating Role of Volunteering Passion and the Moderating Role of Emotional Exhaust

基于社会学习理论,探讨领导志愿服务行为对下属志愿服务行为的影响及其内在作用机制,并将志愿服务激情和情绪枯竭引入理论框架中,考察领导志愿服务行为影响下属志愿服务行为的内部机理与边界条件。基于137名领导-下属配对样本,结果发现:(1)领导志愿服务行为与下属志愿服务行为呈正相关;(2)下属志愿服务激情在领导志愿服务行为与下属志愿服务行为之间起到中介作用;(3)情绪枯竭负向调节了上述中介模型的第一阶段(领导志愿服务行为与下属志愿服务激情的关系)和间接效应(领导志愿服务行为→志愿服务激情→下属志愿服务行为)。研究揭示了工作领域志愿服务行为在领导-下属之间的传递机理,对志愿服务行为管理实践具有一定的启示意义。

Drawing on social learning theory, we test the influence and mechanisms of leader volunteering on employee volunteering behavior, including the mediating role of volunteering passion, and the moderating role of emotional exhuast.Date were collected from 137 dyads of employees and their imediate supervisors. The result indicated： （1）leader volunteering had a significantly influene on employee volunteering behavior; （2）volunteering passion fully mediated the relationship between leader volunteering and employee volunteering behavior; （3） emotional exhuast weakened the sociation of leader volunteering behavior with employee volunteering passion, and Moreover moderated mediation analysis find that emotional exhuast moderates the indirect effect of leader volunteering on employee volunteering behavior via employee volunteering passion. Finally, this study has revealed the mechanism of the trickle down effect of volunteering from leaders to followers, the therortical and managerial implications of our findings, limitations, as well as future research directions Were discussed.
