组织氛围感知与个人动机对科研团队社会堕化行为的影响分析

The Effects of Individual Motivation and Organization Climate Perception on the Social Loafing of Innovation Teams

摘要 社会堕化行为会对科研团队的绩效产生巨大的破坏作用,以往的学者主要从组织变量的角度对社会堕化行为进行研究,而关于个人动机对社会堕化行为影响的研究还尚属少见。本研究采用分层线性模型,从组织、个人两个层面,探究组织氛围感知与个人动机影响科研团队社会堕化行为的作用机制。研究结果表明:科研团队社会堕化行为的43.95%源自组织氛围感知的差异,而56.05%源自个体动机的差异;持内部动机的团队成员不易产生社会堕化行为,而持外部动机的团队成员较容易发生社会堕化行为。研究还揭示了组织氛围感知、个人动机不同特征变量之间的交互作用影响科研团队社会堕化行为的作用机制。 The social loafing may have disruptive effects on innovation team. Most concerns have been centered on the effect of organizational factors on social loafing,and few studies have been concerned with the effect of individual motivation on social loafing. The two-level hierarchical linear model is used to analyze the effects of organize climate perception and individual motivation on social loafing of the innovation teams. The results show that 56. 05% of the social loafing in innovation teams comes from individual motivation,and 43. 95%comes from organize climate perception. The internal motivation of team members could inhibit social loafing;meanwhile,the external motivation of team member could arouse social loafing. The study also found that the inter-relationship between organization climate perception and different factors of individual motivation could affect the functions of the social loafing of the team.
