摘要
本文基于对服务行业350名员工的调查数据,探讨劳动关系氛围对员工创新行为的作用机理,并验证其是否通过情绪劳动的中介作用对创新行为产生影响。研究结果表明,劳资双赢氛围和员工参与氛围与表层行为和深层行为都有着显著的正相关关系,劳资对立氛围与员工的深层行为有着显著的负相关关系,与员工的表层行为并未发现有着显著的相关关系;劳资双赢氛围与员工参与氛围对创新行为都有着显著的正相关关系,劳资对立氛围与创新行为有显著的负相关关系;通过中介效应检验,深层行为在劳动关系氛围与创新行为之间起部分中介作用,表层行为在劳动关系氛围与创新行为的关系中不起中介作用。
By the survey of 350 employees in the service industry,this paper explored the mechanism of labor relations climate on employee innovative behavior,and verified whether the mediator of emotional labor has an impact on innovative behavior. The results show there is a significant positive correlation between the win-win employee-employer atmosphere and employee engagement atmosphere and apparent and even deep behavior of employees,a significant negative correlation between the atmosphere of opposite employee-employer and deep behavior and not a significant correlation to surface behavior of employees; then there is a significant positive correlation between the win-win employee-employer atmosphere and employee engagement atmosphere and innovation behavior of employees,and a significant negative correlation between the opposite employee-employer atmosphere and innovation behavior of employees. Finally,by the mediating effect test,it is found that deep behavior plays a mediating role between labor relations climate and innovative behavior,while surface behavior is not the mediator between labor relations climate and innovative behavior.
