摘要
以往研究主要探讨了正面领导行为对员工创造力的影响,而较少涉及负面领导行为对它的作用。因此,以社会认知理论为基础,研究上级无礼行为对员工创造力的影响有其必要性。通过对372名员工进行问卷调查,采用结构方程模型探讨内部人身份认知和创新动机的串联中介作用,并对研究假设进行检验。研究结果表明:内部人身份认知在上级无礼行为与员工创造力的关系间具有部分中介作用;内部人身份认知在上级无礼行为与创新动机的关系间具有部分中介作用;创新动机在上级无礼行为与员工创造力的关系间具有部分中介作用;创新动机在内部人身份认知与员工创造力的关系间具有部分中介作用;内部人身份认知、创新动机在上级无礼行为与员工创造力的关系间具有串联中介作用。
The previous studies put much emphasis on the effects of leaders' positive behaviour on employees' creativity rather than leaders' negative behaviour. Based on social cognitive theory, the present study attempts to investigate the effects of superiors' disrespectful behaviour on employees' creativity. By conducting a questionnaire survey among 372 employees, the researchers employs the structural equation model to discuss the series mediation effects of the insider identity and motivation for innovation and verify the research hypotheses. The research results show that the insider identity has some mediating effects on the relation between superiors' disrespectful behaviour and employees' creativity; that the insider identity has some mediating effects on the relation between superiors' disrespectful behaviour and motivation for innovation; that motivation for innovation has some mediating effects on the relation between superiors' disrespectful behaviour and employees' creativity; that motivation for innovation has some mediating effects on the relation between the insider identity and employees' creativity; and, therefore, that the insider identity and motivation for innovation has series mediation effects on the relation between superiors' disrespectful behaviour and employees' creativity.
