冲突视角下新生代员工越轨创新行为的影响因素研究——独立型自我建构和组织创新氛围的调节作用 被引量:20

The Antecedents of Creative Deviance of New Generation Employees from the Perspective of Conflict:The Moderating Role of Independent Self-construal and Organizational Innovative Climate

摘要 利用491名企业新生代员工的两阶段追踪研究数据,分析了上下级任务冲突对新生代员工越轨创新行为的影响,验证了独立型自我建构和组织创新氛围的调节作用以及它们的联合调节作用。研究结果表明:(1)上下级任务冲突对新生代员工越轨创新行为具有正向影响。(2)个体的独立型自我建构倾向越高,上下级任务冲突对越轨创新行为的正向作用越强。(3)组织创新氛围越高,上下级任务冲突对越轨创新行为的正向影响越强。(4)个体的独立型自我建构倾向和组织创新氛围对上下级任务冲突和越轨创新行为的关系具有联合调节作用;即当独立型自我建构倾向和组织创新氛围都较高时,上下级任务冲突对越轨创新行为的影响最大;当独立型自我建构倾向和组织创新氛围都较低时,直接效应不再显著。研究结论为越轨创新行为的影响因素研究提供了一个新的理论视角,也为管理者有效引导和控制新生代员工的越轨创新行为提供了实践启示。 Based on the dual-stage longitudinal survey data from 491 new generation employees,this paper examines the impact of supervisor-subordinate task conflicts on new generation employees,examines the moderating effect of independent self-construal and organizational innovative climate,and studies the two factors’ joint moderating effect.Results show that:(1)there was a strong positive correlation between supervisor-subordinate task conflicts and creative deviance of new generation employees;(2)independent self-construal positively moderates the relationship between supervisor-subordinate task conflicts and creative deviance;(3)organizational innovative climate positively moderates the relationship between supervisor-subordinate task conflicts and creative deviance;(4)independent self-construal and organizational innovative climate also have a joint moderating effect on the relationship between supervisor-subordinate task conflicts and creative deviance.When both independent self-construal and organizational innovative climate are strong,the impact of supervisor-subordinate task conflicts on creative deviance is strongest.But when both independent self-construal and organizational innovative climate are weak,the direction effect is not significant any more.The conclusion provides a new theoretical perspective for the antecedents of creative deviance,and also provides practical implications for managers to effectively guide and control the creative deviance of new generation employees.
