基层公务员工作价值观与组织承诺的关系:性别的调节作用 被引量:4

Work Values and Organizational Commitment in Grass-roots Civil Servants:the Moderating of the Gender

摘要 目的:探讨基层公务员工作价值观的特点,以及工作价值观与组织承诺的关系及性别差异。方法:采用工作价值观量表和组织承诺量表对749名基层公务员进行测查。结果:(1)基层公务员对工作价值观五个维度的重视程度由高到低依次为:外在价值、内在价值、家庭与生活、社会地位、压力小;(2)基层公务员的工作价值观在性别、单位性质和代际上存在显著差异;(3)基层公务员工作价值观的内在价值维度与组织承诺三个维度均存在显著正相关,外在价值维度与情感承诺、持续承诺维度存在显著正相关,压力小和社会地位维度与持续承诺维度存在显著正相关;(4)男性和女性基层公务员的内在价值维度对组织承诺的三个维度有显著的预测作用,压力小和社会地位维度均对持续承诺有显著的预测作用,但只有男性基层公务员的外在价值对组织承诺的三个维度有显著的预测作用。结论:(1)有利于实现个人潜能、促进个人成长、对个体具有内在吸引力的工作对基层公务员的组织承诺具有全面的促进作用,稳定、受人尊重、工作强度和竞争性相对较小的工作有利于提高基层公务员对组织的情感依附和忠诚,提高工作的稳定性;(2)相比于女性,男性基层公务员的外在价值对组织承诺的预测作用更强。 Objective: To explore the relationship of work values with organizational commitment in grass-roots civil servants, and the moderating effect of gender on this relationship. Methods: 749 grass-roots civil servants in Hunan province were assessed using Work Value Scale and Organizational Commitment Scale. Results: (1)Inner worth dimension had a significant positive correlation with organizational commitment, and external worth dimension had significant positive correlations with affective commitment and continuance commitment, and lower working pressure and social status had significant positive correlations with continuance commitment; (2)Inner worth had positive predict ability to organizational commitment, lower working pressure and social status had positive predict ability to continuance commitment in both males and females, but only in male external worth had a positive prediction on organizational commitment. Conclusion: (1)A work is good for realize potential and promote growth will accelerate grass-roots civil servants' organizational commitment, and stable, respectable, less intensity and competitive work is beneficial for improving grass-roots civil servants' continuance commitment; (2)Compared to female, the external worth of male has a stronger predictive function on organizational commitment.
