在编男护士自尊、职业成功与留职意愿的相关性研究 被引量:9

摘要 [目的]分析在编男护士自尊和留职意愿现状,并探讨职业成功在自尊和留职意愿间的中介作用。[方法]采用自尊量表、职业成功量表及留职意愿量表对379名在编男护士进行调查。[结果]在编男护士自尊得分(2.97±0.42)分,处于中等偏上水平,职业成功(3.27分±0.59分)和留职意愿(3.43分±0.66分)水平欠佳;相关性分析显示:在编男护士自尊、职业成功均与留职意愿呈正相关(r为0.298,0.377,P<0.01);多元回归分析显示:自尊、职业成功、年龄及工作目的为留职意愿的主要预测因素(P<0.05);路径分析模型表明自尊对留职意愿具有直接预测作用,路径系数为0.32,职业成功在自尊和留职意愿间起中介作用,路径系数为0.15。[结论]医院和护理管理者应采取措施提高在编男护士的自尊及职业成功水平,从而提高其留职意愿,稳定护理队伍。 Objective:To analyze the status quo of self-esteem and intent to stay of male nurses,and to explore the mediating role of occupational success in self-esteem and intent to stay.Methods:Totally 379 male nurses were investigated by Self-Esteem Scale(SES),Occupational Success Scale and Retention Intention Scale.Results:Score of self-esteem was(2.97±0.42),at the middle level;Career success was(3.27±0.59)and intention will was(3.43±0.66),at poor level.Correlation analysis showed that self-esteem and career success had positive effects on ineent to stay(r=0.298,0.377,P〈0.01).Multiple regression analysis indicated that self-esteem,career success,age and work purpose were major predictors of intent to stay(P〈0.05).Path analysis model showed that self-esteem had direct predictive effect on intent to stay,path coefficient was 0.32.Occupational success mediated between self-esteem and intent to stay,path coefficient was 0.15.Conclusions:Hospitals and nursing managers should take measures to improve the level of selfesteem and career success of male nurses,thereby enhancing their intent to stay and stabilizing the nurse team.
