摘要
以学习/绩效目标导向为中介变量,分别研究两种类型的调节定向如何通过不同的目标设置相应地改善员工的绩效行为。通过对120份有效样本的分析,研究发现:促进调节定向对创新绩效有显著的正向影响,学习目标导向在其中起到中介作用;预防调节定向对任务绩效有显著的正向影响,绩效目标导向在其中起到中介作用。
Taking the learning goal/performance goal as the intermediate variable, this paper examines how regulatory focus influences the performance by affecting individual goal setting ( i. e. , learning goal, performance goal). Based on the sample of 120 employees, results show that promotion focus is positively related to creative performance, and learning goal orientation acts as the mediator in the process. Prevention focus is positively related to task performance, and performance goal orientation mediates the relationship.
