摘要
本研究以来自6家企业215份领导者-下属有效配对数据为样本,探讨了中国情境下家长式领导的3个维度——仁慈领导、德行领导和威权领导对员工差序氛围感知的直接影响及其交互效应。研究表明,仁慈领导、德行领导对员工差序氛围感知均有显著的负向影响,威权领导对员工差序氛围感知有显著的正向影响;德行领导与威权领导对员工差序氛围感知有显著的负向交互作用。在此基础上,我们进一步检验了家长式领导各维度通过影响员工差序氛围感知对组织公民行为的作用,数据结果表明,差序氛围感知在德行领导与组织公民行为间具有部分中介效应。最后,基于所得结论 ,我们讨论了家长式领导与差序氛围感知对管理实践的启示,并提出未来的研究方向。
Based on the data collected from 215 employees, this study explores the direct and interactive effects of three patterns of paternalistic leadership (benevolent leadership, moral leadership and authoritarianism leadership) on employees' perception of chaxu climate (chaxu perception). The results indicated that benevolent leadership and moral leadership have negative impact on employee chaxu perception, whereas authoritarianism leadership has positive impact on employee chaxu perception. For the interacting effects, only the interaction between moral leadership and authoritarianism leadership negatively influence employee chaxu perception. In addition, we examine the mediating effects of chaxu perception on the relationship between three patterns of paternalistic leadership and organizational citizenship behavior respectively. The results only support the partial mediating effects for moral leadership. Following these findings, we discuss the conclusions and draw some implications for management practices, and also provide insights for future studies.
