临床护士职业获益感与离职意愿的相关性分析 被引量:17

摘要 目的了解护士职业获益感与离职意愿的现状及其相关性。方法 2016年12月—2017年2月,采用护士职业获益感问卷和离职意愿量表,对杭州市3所三级综合医院500名护士进行问卷调查。结果护士职业获益感总分(135.41±19.01)分,离职意愿总分(16.10±2.87)分;护士职业获益感及其5个维度与离职意愿各维度均呈负相关(P<0.05或P<0.01);正向职业感知、自身成长和团队归属感是预测离职意愿的重要因素。结论护士职业获益感对离职意愿有显著的影响,管理者应加强护士职业认知干预,采取有效措施,提高护士职业获益感,降低护士离职率,促进护理队伍稳定发展。 Objective To investigate nurses' perceived professional benefit and turnover intention and to analyze the correlation between them. Methods 500 nurses working in 3 third-level general hospitals in Hangzhou were investigated with the Occupational Benefit Questionnaire and the Turnover Intention Scale. Results The scores of the nurses' perceived professional benefit and their turnover intention were 135. 41 ± 19. 01 and 16. 10 ±2. 87,respectively. The nurses' perceived professional benefit and five dimensions were negatively correlated with turnover intention( P〈 0. 05 or P 〈0. 01). Positive professional perception,personal growth,sense of team belonging were important factors to predict nurses' turnover intention. Conclusion Nurses' perceived professional benefit has a significant impact on turnover intention. Administrators should strengthen nurses' professional cognitive intervention and take a variety of measures to improve their professional benefit,reduce their turnover intention and promote the steady development of the nursing team.
