摘要
目的构建一个既科学、简明、可操作,又体现多劳多得、优劳优酬分配原则的护士绩效分配方案,提高护士的工作积极性和护理队伍的稳定性,同时可为其他医院护士绩效分配提供参考和借鉴。方法通过查阅文献资料、医院调研及访谈法、问卷调查法,形成护士绩效分配方案初稿,将初稿在48名护士长中进行预咨询,然后采用德尔菲法进行专家函询。对专家的积极系数、权威系数、Kendall协调系数、各级指标的赋值均数及变异系数进行统计分析,对各级指标的意义及实用性进行讨论,最后形成护士绩效分配方案。结果 25名专家参与了函询,专家的积极系数为100%,其中有19名(76%)专家提出了建设性意见;函询专家的权威系数为0.935,协调系数为0.512,经检验,P<0.01;通过专家函询形成的绩效分配方案,包含7个一级指标、28个二级指标。结论护士绩效分配方案具有一定科学性。
Objective To construct a scientific,simple,practical performance-salary scheme which can also considerate more pay for more work and better pay for better work,improve enthusiasm of nurses' work and stability of nursing team,provide reference for performance-salary scheme of other hospitals.Method To formulate a initial performance-salary scheme by consulting literature,investigation,interview and questionnaire.Consult 48 head nurses and then make paper expert consultation.Analyze experts' active coefficient,authority coefficient,Kendall coordination coefficient,average value and coefficient of variation of each index.Discuss on significance and practicality of each index.Confirm the performancesalary scheme finally.Result 25 experts join in paper consultation,in which 19 experts(76%)put forward constructive suggestions.Authority coefficient on experts of paper consultation is 0.935,coordination coefficient is 0.512.test shows that P〈0.01.Performance-salary scheme through paper consultation includes 7 first class indexes and 28 second class indexes.Conclusion Nurses' performance-salary scheme is scientific.
