健康中国背景下体育社会组织薪金水平与绩效提升的实证逻辑 被引量:4

摘要 薪金水平与营利组织的绩效提升呈正向相关关系,已经得到理论界和实务界的一致认可,但对体育社会组织而言,却一直存在争议。健康中国背景下,体育社会组织需要和健康类社会组织深度融合,应当完善组织的激励机制,不断提高自身公益绩效。以基金会中心网公布的73家样本组织2015年信息为依据,采用排序选择模型法,利用计量经济学软件EViews8.0进行测算。结果表明,样本组织的薪金水平与绩效提升呈正相关,而低绩效的组织提高薪金水平会使组织的公益绩效降低,但这种影响随着组织绩效提升越来越小。带给我国体育社会组织的经验和启示主要包括:(1)组织应为其员工提供适宜的薪金;(2)评估等级较低的组织,应适当降低现在的薪金水平,以此提升公益绩效;(3)组织应当采用经济激励与非经济激励相结的激励方式;(4)应借鉴自助式薪酬的理念,建立绩效工资制度;(5)注重薪金投资的长期效应,形成常态化的薪金激励机制。 The salary level has a positive correlation with the performance improvement of the for-profit organization.It has been unanimously approved by the theoretical and practical circles.However,for sports social organizations,there has always been controversy over this correlation.In the context of healthy China,sports social organizations need to integrate with health care social organizations.They should improve the organization's incentive mechanism and the public benefit performance.Information of 73 organizations issued by the Foundation Center Network in 2015 was studied through select sort model and EViews 8.0.The results showed that the salary level of the sample organization was positively correlated with the performance improvement,while the low-performing organization's salary increase would reduce the organization's public benefit performance.This effect decreased with the improvement of organizational performance.The experience and enlightenment brought to China's sports social organizations mainly included:(1)The organization should provide suitable salary for its employees;(2)The organizations with lower assessment levels should appropriately reduce the current salary level in order to enhance the public benefit performance;(3)Organizations should adopt incentives combining economic incentives with non-economic incentives.(4)The concept of self-help compensation should be used to establish a performance-based wage system.(5)The long-term effects of salary investment and form a normalized salary incentive mechanism should be emphasized.
