摘要 [目的]探讨时间管理、职业成长对五年制高职院校教师工作投入的影响,构建三者的关系模型,为教师的管理提供依据。[方法]2017年3月—6月采用方便抽样法,从江苏省苏南、苏中和苏北地区各抽取1所医药卫生类五年制高职学校共300名在职教师作为调查对象,应用时间管理倾向量表、职业成长量表及工作投入量表进行调查,获得有效问卷285份。[结果]教师职业成长得分为(3.50±0.80)分,处于中下水平;时间管理和职业成长均与工作投入呈正相关(r为0.17~0.89,P<0.05),且职业成长在时间管理和工作投入3个维度间起到中介作用(β为0.031~0.195);时间管理-工作投入-职业成长关系模型的适配指标,χ~2/df=2.808,P=0.000,表明假设模型成立。拟合优度指数(GFI)=0.945,相对拟合指数(RFI)=0.910,基准化拟合指数(NFI)=0.921,非基准化拟合指数(TLI)=0.908,比较拟合指数(CFI)=0.946,增量拟合指数(IFI)=0.948,近似误差的均方根(RMSEA)=0.080。模型拟合效果良好。[结论]该工作投入路径模型可指导学校领导有效管理教师,稳定教师队伍。 Objective:To explore the influence of time management and career growth on teachers′work engagement in five-year higher vocational colleges.Methods:Using convenience sampling,a total of 300 teachers from 3 five-year higher vocational colleges in the south,the middle and the north area of Jiangsu province from March 2017 to June 2017 were included in this study.The Time Management Disposition Inventory,Occupational Growth Scale and the Utrecht Work Engagement Scale(UWES)were used to investigate,and 285 effective questionnaire were gained.Results:Teachers′occupational growth score was(3.50±0.80),which was lower than the middle level.Time management and occupational growth were positively correlated with work engagement(r=0.17~0.89,P〈0.05),and occupational growth played a mediating role among the three dimensions of time management and work engagement(0.031~0.195).The model suitability index of the time management-work engagement-occupational growth showed that the hypothesis model was valid(χ~2/df=2.808,P=0.000).The model fitting effect was good which could be concluded from the following aspects:the goodness of fit index(GFI)=0.945,relative fit index(RFI)=0.910,normed fit index(NFI)=0.921,non-normed fit index(TLI)=0.908,comparison fit index(CFI)=0.946,incremental fit index(IFI)=0.948,root mean square error of approximation(RMSEA)=0.080.Conclusions:This work engagement path model could guide school leaders to effectively manage teachers and stabilize teacher group.
