摘要 园长是履行幼儿园领导与管理工作职责的专业人员,加强园长队伍的素质应贯穿学前教育发展的全过程,我们应关注园长队伍的建设问题。本研究采用问卷法、半结构访谈法和文本分析法,以厦门市D区公办园为例,调查公办园园长队伍建设开展的实际情况。研究发现园长队伍建设内部发展方面存在园长数量配备不齐;园长工作压力大;新手园长剧增等问题。外部支持方面存在园长资格认证流于形式;园长培训体系欠完善;园长考核缺乏激励措施等问题。因此应建立规范的园长资格认证制度;架构合理的园长岗位培训体系;建立培养后备园长的特殊机制与人才引进通道;增加奖励性措施,发挥绩效考核的激励功能;此外园长也应终身学习,提升自我的专业水平以迎接新形势下的挑战。 A director is a professional who performs the duties of the leadership and management of a kindergarten, a subject of wide concern to strengthen the quality kindergarten leadership in the whole process of preschool education development. This study used questionnaires, semi-structured interviews and text analysis to investigate the actual construction of public kindergartens leading teams. It found that the leadership is not well-staffed to mount great pressure on the directors, and that novice directors are increasing. It also found that formalism is typical of directors' eligibility and training, and that directors' assessment is lacking in incentive measures. Therefore, it suggested that specific steps are necessary to establish a standard qualification certification system, a reasonable post training system, a special mechanism for training would-be directors and talent introduction, increase the incentive measures in full play to the performance assessment, and maintain a lifelong study to improve the professional level to meet the challenges in the new situation.
